Massachusetts Advocates for Children

Massachusetts Advocates for Children (MAC) is a nonprofit children’s advocacy organization in downtown Boston. It works with students, families, communities, and policymakers to remove barriers to education for children across Massachusetts.

Challenge

MAC recognized the importance of fair and transparent compensation and wanted to establish a clear and equitable compensation structure for its employees.

Solution

We created and implemented a new compensation structure for MAC and provided executive coaching to train MAC’s leadership on the new compensation policies.

Implementation

We worked with MAC to create the new compensation structure using available benchmarking data received by MAC from prior consultants. We developed an equitable framework outlining salary ranges for each position within the organization. This structure was designed to be transparent and easily understandable by all employees, ensuring fairness and clarity. Additionally, the structure was built to be scalable to accommodate future growth and changes within MAC.

To ensure a smooth transition, we provided one-on-one coaching to MAC’s Executive Director to help them communicate the new compensation structure. We also established a feedback mechanism to address employee concerns and questions during the transition.

Results

MAC’s new compensation structure has improved transparency across the organization, providing employees with a clearer understanding of how their pay is determined. The updated policies also equip leaders with clear guidelines to hold structured and transparent conversations about compensation and potential growth opportunities with their teams. Additionally, the structure aligns with industry standards, positioning MAC as a competitive employer within the nonprofit sector.

By leveraging benchmarking data to design a transparent and equitable compensation structure, we empowered MAC to better attract and retain talent while fostering a culture of fairness and clarity. Our collaboration not only improved MAC’s internal compensation processes but also strengthened its position as a competitive and equitable employer within the nonprofit sector.
